Os atletas que chegam hoje às categorias de base e ao futebol profissional cresceram em um contexto bastante diferente daquele vivido pelas gerações anteriores. São jovens acostumados ao acesso rápido à informação, à exposição nas redes sociais e a relações menos sustentadas apenas pela hierarquia. De maneira geral, querem compreender os motivos das decisões, receber respostas com maior frequência e enxergar com clareza o caminho do próprio desenvolvimento.
Isso não significa que a geração Z seja melhor, pior ou mais frágil. Também seria um erro utilizar o conceito de geração como explicação para todos os comportamentos individuais. O que existe é um novo contexto social, que influencia a maneira como esses atletas lidam com autoridade, frustração, reconhecimento e expectativa.
Durante muito tempo, o futebol valorizou um modelo no qual o treinador determinava e o jogador executava. Questionar poderia ser entendido como falta de respeito, enquanto suportar cobranças em silêncio era frequentemente associado à força mental. Parte dessa cultura ainda permanece, mas sua capacidade de produzir comprometimento parece cada vez mais limitada.
O atleta atual tende a se envolver mais quando compreende o sentido daquilo que está fazendo. Explicar uma decisão não significa enfraquecer a autoridade do treinador ou negociar todas as escolhas. Significa demonstrar coerência entre aquilo que se pede, o que se treina e a maneira como o jogador será avaliado. A autoridade deixa de depender exclusivamente do cargo e passa a ser sustentada também pela clareza das relações.
Essa geração também cresceu cercada por respostas rápidas. No ambiente digital, a informação, a aprovação e a comparação são praticamente imediatas. No futebol, porém, o desenvolvimento continua exigindo tempo. Um jogador pode precisar de meses para se adaptar a uma função, amadurecer uma capacidade ou conquistar espaço. Quando não consegue perceber evolução, pode interpretar a espera como falta de valorização e aumentar a ansiedade sobre o próprio futuro.
Por isso, o feedback assume uma importância ainda maior. O atleta precisa compreender onde está, o que já desenvolveu e quais comportamentos concretos precisa transformar. Dizer que alguém deve “amadurecer”, “competir mais” ou “melhorar a atitude” costuma ser insuficiente. Uma devolutiva útil traduz essas avaliações em ações observáveis e oferece referências para que o jogador reconheça a própria evolução.
Compreender esse novo perfil, entretanto, não significa retirar responsabilidades ou proteger o atleta de qualquer desconforto. A alta performance exige disciplina, capacidade de suportar frustrações e disposição para responder às cobranças. O que precisa mudar não é necessariamente o nível de exigência, mas a qualidade da comunicação e dos recursos oferecidos para que o jogador consiga enfrentá-la.
Nesse cenário, a terapia pode ocupar um espaço importante. O atleta decide sob pressão, exposição, incerteza e avaliação permanente. Sua tomada de decisão não depende somente da compreensão tática ou da capacidade técnica. Ansiedade, confiança, medo de errar, expectativas familiares e relação com o ambiente também interferem na maneira como ele percebe as situações e responde a elas.
O trabalho terapêutico não deve aparecer apenas quando existe uma crise. Ele pode ajudar o atleta a reconhecer padrões de comportamento, compreender suas reações, lidar melhor com a pressão e desenvolver maior autonomia. Não se trata de eliminar o desconforto da competição, mas de ampliar os recursos psicológicos disponíveis para enfrentá-lo.
É nessa relação entre psicologia, tomada de decisão e alta performance que tenho concentrado minha forma de entender o jogo, o jogador e meu direcionamento na forma de entender quem é e como devo enxergar a pessoa na minha atuação profissional. Antes de procurar corrigir uma ação isolada, é necessário compreender a pessoa que decide e o contexto no qual essa decisão acontece. Em um ambiente cada vez mais rápido, exposto e exigente, desenvolver o atleta também significa ajudá-lo a compreender a si mesmo.
A geração Z já chegou ao futebol. O desafio agora não é tentar encaixá-la integralmente nos modelos anteriores, nem adaptar todo o ambiente às suas vontades. É construir uma liderança capaz de combinar limites e escuta, cobrança e clareza, responsabilidade e desenvolvimento. O futebol não precisa exigir menos desses jovens. Precisa compreender melhor como ajudá-los a responder às exigências da alta performance.
